Innecto began working with sportscotland as the organisation was preparing its journey to integration with the Scottish Institute of Sport (SIS) and relocation to Glasgow, which would fundamentally shake up the fabric of the organisation.Beginning by establishing the desired destination of travel, Innecto helped sportscotland identify the existing reward issues at its heart, and facilitated a significant mind-set shift, from a paternalistic and constricting reward approach, towards one with more flexibility and performance focus without compromising inherent values of teamwork and fairness. Working with the senior team, Innecto conducted a comprehensive reward audit to establish the existing reward picture.
This included understanding the market view through pay benchmarking, reviewing the performance management and job evaluation systems, and conducting an equal pay audit. Using the audit findings, Innecto’s expertise helped to cement thinking around the new organisation design, and established the reward priorities that would underpin the new dynamic, value add organisation sportscotland was striving to be.
Our solution
One of the reward priorities involved Innecto working with members of staff to develop a bespoke job evaluation framework based on the organisation’s DNA, ensuring the right criteria were captured to fairly value the differing nature of roles in the organisation, whether they were avalanche co-ordinators, sailing instructors or finance managers. As well as the selected number of employees involved in the job evaluation framework creation, all managers were interviewed about the jobs in their teams.The outcome
This enabled Innecto consultants to develop a comprehensive and up to date set of job descriptions, capturing the relevant different parts of the business to ensure fair assessments could be made against the job evaluation framework.
Although there were setbacks and eventual changes to the pay framework to meet the demands of the Scottish Government, the recent launch has been met with a positive response. ”Employees now have a greater understanding of how they fit in the structure and how their pay relates to the market and their performance. Innecto helped sportscotland deliver a challenging agenda. We had only a small number of appeals when we introduced the job evaluation framework and it enabled a very smooth integration with SIS. Involving staff both in the job evaluation and job description development has meant that we now have significantly fewer challenges to grading issues as staff understand the framework and see that it is fair.
